Drafting an intake form for a specialist search

A specialist search succeeds or stalls at intake. This guide shows how to turn a vague request into a form that recruiters, hiring managers and candidates can all act on, using one worked example.

Step one: define the work, not the title — NicheStaffNicheStaffToneMeaningPersonality

01

Step one: define the work, not the title

Start the form with the problem the hire will solve. Take a hospital group seeking a revenue cycle analyst for specialty pharmacy billing. Instead of asking for a job title, ask what decisions the person will make in the first six months, which systems they will touch, and what went wrong with the previous arrangement. Capture two or three outcomes in plain sentences. This section tells a recruiter whether the search is truly niche or a common role wearing unusual vocabulary, and it gives candidates a realistic picture before any conversation begins.

Step two: separate must-haves from tradeable skills — NicheStaffA useful path from inputto understanding

02

Step two: separate must-haves from tradeable skills

Create two columns. In the pharmacy billing example, payer rules for specialty drugs might be a must-have, while a particular software package could be teachable within weeks. Ask the manager to rank requirements and to name one trade-off they would accept, such as less seniority for stronger domain knowledge. Add fields for credentials, location flexibility and acceptable engagement types, including contract or part-time. This step prevents the pool from shrinking to nobody, and it surfaces constraints early, so the recruiter can propose a realistic scope before sourcing starts rather than discovering conflicts midway.

Step three: set the search rhythm and decision rules — NicheStaffListen · create · share

Step three: set the search rhythm and decision rules

Finish with logistics that keep momentum. Record who interviews, how many stages exist, who has final approval, and how quickly feedback will be returned after each shortlist. For the example, the billing director and a compliance lead might review together within three business days. Add a field for compensation range and a field for confidential details, since specialist searches often involve sensitive replacements. End by asking where good candidates might currently work, because niche talent pools are small and referrals matter. The completed form becomes the shared reference for every update during the search.
